职业流动意愿的类型及其影响机制

摘要

本文区分了职业流动意愿的不同类型,并探讨了社会结构因素(主客观社会地位)、组织情境因素(工作自主性、工作负荷)以及职业心理因素(职业需求满足、职业满意度)对于不同职业流动意愿的影响机制。依据CLDS2012调查数据的回归分析,发现职业满意度与职业需求满足是影响职业流动意愿的重要因素,但两者均不能解释间接职业流动意愿。其中,职业满意度仅能预测直接职业流动意愿,职业需求满足能预测直接职业流动意愿与职业流动意愿迟疑,生存需求满足在职业流动意愿中具有基础作用。主客观社会地位都能够直接影响职业流动意愿,但影响的作用方式存在差异。客观社会地位(职业地位)仅能预测直接职业流动意愿,主观社会地位(未来地位)能预测直接职业流动意愿与间接职业流动意愿,而主观社会地位(过去地位)还能预测职业流动意愿迟疑。工作自主性(任务自主性、强度自主性)能分别通过生存需求满足与职业满意度间接影响直接职业流动意愿,工作自主性(任务自主性)能预测间接职业流动意愿与职业流动意愿迟疑。而脑力劳动频率与体力劳动频率对职业流动意愿的影响有所差异,但都不能直接解释职业流动意愿。
